Understanding and Changing Your Management Style (Jossey-Bass Business/Management Series) ReviewI began "Understanding and Changing Your Management Style" expecting just another book on management theory. While Benfari definitely is well versed in management theory, he's packed this book full of dozens of practical tools, advice, and descriptive case "studies."
After reading "Understanding and Changing Your Management Style," I've come to see that books on management are often like the three blind men trying to describe the elephant-they each describe focus on one aspect of the whole. Benfari attempts to take in the whole picture and help the reader understand all the aspects of managing. Quite a daunting task!
In the introduction, Benfari says, "The most fruitful way of working through the book is to take the assessment in the appendixes before you start your journey" (p. xii). I was already familiar with the Myers-Briggs profile but much less familiar with the influence inventory, and the assessments of needs, conflict resolution style, problem solving style, values, and stress. I spent so much time assessing; I almost gave up on the book without even reading the first chapter!
I'm glad I gave the book a chance. This book is Benfari's explanation of his "integrated management style." In his words, "Changing your management style is possible once you understand what can be changed (and what cannot) and are willing to do the work to shift your assumptions, perceptions, and behavior" (p. xi). We can't change our basic wiring-personality-but we can change most everything else. Benfari even offers techniques on influencing and temporarily flexing our personality tendencies.
At times, I found "Understanding and Changing Your Management Style" to be somewhat redundant. I think this stems from trying to describe the elephant from eight different angles. No matter how many ways you look at it, the elephant is still an elephant. Much of what Benfari writes about already appears in many management theory and pop psychology books. The value of this book is precisely in the "multiple views" packaging Benfari gives the material.
"Understanding and Changing Your Management Style" is more of a workbook than a textbook. Don't just read this book. Have a pen handy and be ready to flip back-and-forth between the section you're reading and the appendices in the back. The last chapter was a bit of a let down for me. Rather than "developing an action plan," it amounted to little more than re-recording the results of the assessments.
Nevertheless, if you're interested in developing yourself and your management skills, "Understanding and Changing Your Management Style" may be a useful book to have in your library.

Sam Khoury shares his vast knowledge and experience with readers. He has led many companies to success. He has included boxes that contain short statements that sum up important points. Situational examples are successfully used to illustrate points. Khoury asks readers to assess their reasons for being a CEO. He continues by providing guidance. Among his profound suggests are: The actions and attitude of a CEO will reflect in the success of your company. "Schools can't teach good business-judgment skills." It is more important to do what is right than to prove you are right. If you truly want to turn your company around, you must change the way you think, make decisions, plan, and lead. If you want your company to succeed, you will pick up a copy of this book.

1000 CEOs ReviewThe subtitle of 1,000 CEO's proclaims PROVEN STRATEGIES FOR SUCCESS FROM THE WORLD'S SMARTEST EXECUTIVES. One can hardly argue the book is a veritable Who's Who of business leaders. This 500 page tome is from Andrew Davidson with introduction from Marshall Goldsmith. This is followed by a 4 page dissertation, "What it takes to be a CEO" by Marjan Bolmeijer.
The book is broken into 10 sections;
The Innovators
The Start-Up Titans
The Motivators
The Organizers
The Strategists
The Rebuilders
The Value Squeezers
The Visionaries
The Controversialists and
The Globalists.
Each section is then broken down into three to six sub-sections. For example, under The Motivators, we find Motivate Success, Talking the Talk, Good Citizens, People Power, Leading the Team and The Diversity Dividend. Each sub-section will then profile five to ten CEO's that fit that category. For example, under the sub-chapter "Motivate Success" we find profiles on Paul Walsh (Diageo), Peter Rose (Expeditors International), Jeffrey Immelt (GE), Galen Watson, Sr (Geo. Weston, Ltd.), Leo Burnett (Leo Burnett Worldwide), Jean Paul Agon (L'Oreal), Charles Merrill (Merrill Lynch) and Alan George Lafley (P&G).
Each of these one page profile packs a ton of information covering a one paragraph biography, leadership style, key strength and their personal "best decision". For example on A.G. Lafley, we learn how he came to sit in the CEO chair of Procter and Gamble, followed by a brief synopsis of his history and accomplishments at P&G. Concluded with Lafley's personal lessons in business and a favorite quote.
Each sub-section contains additional information as well. This one contains a section titled "Masters of Motivation" and includes other CEO's well known for their motivational skills; Charles Edelstenne (Dassault Aviation) Barry Diller (IAC/Interactivecorp), Naguib Sawiris (Orascom), Eric Foss (Pepsi) and Paul Stebbins (World Fuel Services). I'm not sure why this is included as these CEO's are not featured elsewhere in the book, but I suppose it couple spark an interest to learn more about these CEO's.
The layout makes it great for taking a 5-minute break and reading a tidbit about a top business leader. The book is packed with a wealth of information and there truly is something here for everyone.

The Leader on the Couch: A Clinical Approach to Changing People & Organisations ReviewThis book is a nice compliment to an earlier book by Manfred Kets de Vries, Leaders, Fools and Imposters. It is easy to read, accessible and provides managers and executives important content that should promote self, other and organizational insights. Part One has as its focus leadership pathologies. In particular narcissistic leaders as well as other types such a dramatic, controlling, dependent and self-defeating are described and explained in terms of the workplace problems they generate. Borrowing from Karen Horney, leadership is also examined from the perspectives of moving away and against others. This section is very helpful to anyone trying to better understand life at work that is irrational and at times punishing. Part Two explores ways to change these leadership dynamics including a description of the author's extensive seminar for senior executives aimed at promoting reflective leadership. In particular the chapter on executive coaching reveals the many sobering challenges involved in providing this service and well worth reading. Anyone offering or contemplating providing executive coaching can benefit from reading this chapter including executives who coach others. Part Three describes unconscious group and organizational dynamics that are under appreciated and many times undiscussable without external facilitation. The book concludes with the hope that authentic organizations and leaders can be nurtured into existence. Many elements of an optimal organizational culture are described and are worth noting. They are aspirational in nature. On Becoming a Leadership Coach: A Holistic Approach to Coaching Excellence ReviewI've spent over a dozen years coaching hundreds of leaders so it was with some degree of apathy that I approached this book. Not only was I pleasantly surprised with the fluid and cohesive style - characteristics not so common to edited books - but the content was outstanding. This book serves as an excellent primer for those who are new to the field and offers relevant insights to the experienced professional.

Building on a wealth of experience, the authors begin Part 1 with four articles that focus on the theory and practices that are important to creating a great coaching relationship. They remind us that the real work begins with the coach her/himself. Part 2 explores the purposeful presence that is critical to productive coaching. In these eight articles, the authors explore the power of "story" and "breakdown," the role of emotions and the importance of somatics in the coaching process. The final section offers many specific models that these experienced coaches and teachers have used and prefected over the years.
As an experienced coach with a lot of training, I found few "totally new" ideas. One exception for me was "Coaching and Leading as Stewards for Sustainability" by Lloyd Raines, an article that challenged coaches to make a difference in our global future. Perhaps in their next book, the coaches of the Georgetown coaching program can lead by offering a path into unexplored territory. But as comprehensive approach to the theory and practice of leadership coaching, this book totally hits the mark. The New Boss: How to Survive the First 100 Days ReviewThis book is ideal for any newly appointed leader. Peter Fischer's approach to Leadership Transitions helps leaders to avoid typical mistakes and pitfalls and to create the foundations for success right from the start.
"The New Boss" is an invaluable on-boarding guidebook and resource for any leader. It gives particular attention to the issues inherent in a variety of challenging on-boarding situations including external hires, international transfers, high potential fast-trackers, change agents and expert / technical types in a leadership role.
Leaders need a strong start, but they also need to carefully manage the pressure for early results and take the time to learn and navigate the new situation. The average tenure for a leadership role is relatively short and mistakes or missteps are more likely early on. A key relationship that gets off to a bad start, for example, can easily cause a setback of many months or even diminish the potential for success in the role. This book begins with the do's and don'ts of successful leadership transitions and is loaded with examples, tools and tips that help leaders to plan, anticipate and manage the issues, challenges and phases of their first 100 Days.
Peter Fischer provides a proven framework and systematic approach to managing leadership transitions and has effectively captured the "soft-side" elements that are missing in other books written on this topic. Additionally, this book offers yet another fresh perspective as Fischer has masterfully captured the challenges and pitfalls in a series of different starting situations that leaders face.
In Part One, Fischer outlines seven essential strategies for on-boarding and making a successful leadership transition. In brief, here they are:
1.MANAGING EXPECTATIONS PROACTIVELY. Actively seek out and explore the expectations of key constituents. Listen for what is being said, as well as what is unspoken or hiden between the lines. All expectations need to be managed, but it's a mistake to think that all expectations need to be met.
2.DEVELOPING THE KEY RELATIONSHIPS. Most changes in leadership run aground on the shoals of key relationships. Develop your power and influence by systematically building an active network of relationships that exists both within and beyond the formal organization chart. Don't let work on your task keep you from investing time in relationships; you will regret it later.
3.CONSTRUCTIVELY ANALYZING THE INITIAL SITUATION. Get a clear picture of the situation by modeling it from different perspectives. Clarify your view of the rules and values that govern how people work and behave, the issues occupying the organization, the facts that determine action, the resources you can build on and the available potential for innovation and change. Avoid the trap of trying to understand everything in great detail.
4.ESTABLISHING A SET OF MOTIVATING GOALS. The idea is to formulate a set of goals that employees will find convincing. To generate a positive climate for change, paint a picture of the future, represent the various stakeholder perspectives, respect the past accomplishments and ensure a balance between change and stability. The big, ugly long-standing problem is the wrong place to start.
5.FOSTERING A POSITIVE CLIMATE FOR CHANGE. Plough the ground before sowing. Show recognition through questions and foster the willingness to adopt other points of view. Rather than asking about problems, prompt people to describe precisely how everything works. Welcome expressions of skepticism; they contain valuable clues to possible obstacles.
6.INITIATING CHANGES EFFECTIVELY. Send strong, clear signals for change being mindful that it's important to communicate at an objective as well as an emotional level. Engage people in the first action steps and adopt a strategy of small wins and large gains to build trust and momentum. No change process runs without encountering obstacles, so be prepared to address them.
7.USING SYMBOLS AND RITUALS. Symbolic language is powerful. Symbols and rituals have the fascinating property of speaking to people in an emotional and therefore much more inclusive way than purely "objective" communication. Use them to communicate basic values, establish standpoints and underline important messages, establish credibility and initiate change.
Part Two of Fischer's book includes seven case studies that depict various leadership transition scenarios, the typical problems encountered and how to effectively deal with them. The following situations are covered: the internal promotion, the external hire, the glorified predecessor, the young, high-potential manager, the long, drawn-out start, the assignment abroad and the headquarters assignment.

The Leadership Challenge, 4th Edition ReviewI've read a large number of books on leadership and management over the years. The Kouzes and Posner "The Leadership Challenge" does a good job of providing an easy to read overview which helps leaders in all levels of an organization learn and grow. It's important to note that this is not meant to be a "solutions for specific situations" handbook. Rather, it provides that core level of understanding to give you a foundation, so that as you progress and pick up other "how to" books you have that base support beneath you to keep you grounded in a healthy, productive direction.
There are many first person stories in here to illustrate their points. They are presented with a variety of individuals from different backgrounds and management levels. This is great - it means no matter where the reader is in their career, they can relate directly to at least some of the stories. Sometimes books are tempted to only interview CEOs of gigantic companies, which might be cool for status reasons, but it does little to help the majority of their readers with their actual issues. The Leadership Challenge makes the stories accessible to all.
The key practices laid out in this book are:
* model the way
* inspire a shared vision
* challenge the process
* enable others to act
* encourage the heart
If you sit down with a hefty challenge that leadership has faced in your company, and then compare the progress of the challenge against these five practices, you can see very powerful correlations between what went well and poorly and these practices. There are not just touchy-feely "nice to have" ideas. It is clearly demonstrable that working to build a common purpose with the team, celebrating the small victories as you move along a project, building a climate of trust between managers and employees, and recognizing employees when they do an outstanding job are critical to the short term and long term success of an organization. They can often spell the difference between success and failure on a project.
Well recommended not only for managers and leaders but also for any employee who wants to find more satisfaction in their job. There are many situations where someone who is not "technically" a leader still provides leadership and mentoring activities to his or her coworkers. This book can help anyone succeed and become more enthusiastic about their work and life.

Putting Emotional Intelligence To Work: Successful Leadership is More Than IQ ReviewWhile I found the material in the book to be useful, the idea of emotional intelligence is not a new concept. I found it interesting that there are many occassions where the author quotes Carl Rogers and his knowledge of emotional intelligence. I found this interesting because the concept of emotional intelligence was not put forth by Carl Rogers, rather it was put forth by Howard Gardner who believed standardized IQ tests do not fully measure a persons cognitive ability.
Carl Rogers, on the other hand, put forth the concept of client-centered therapy later changing the name to the person centered approach. A key to Rogers approach was giving the client or person unconditional positive regard. Now, I don't disagree with this approach and I think Rogers had a great deal of emotional intelligence. But when I saw the title contained "Emotional Intelligence," I expected the book to mention Gardner or Thorndike or Daniel Goleman who popularized the concept in the mid 90's. In Gardner's theory, he suggests that perhaps the part of the brain that controls emotional intelligence is more developed in some individuals than others. That is the theory behind the various intelligences he put forth.
As I was reading the conversations between the author and Rogers, it is obvious (to me) that Rogers used his person centered approach. Again, creating an atmosphere where the author could say anything and he didn't have to fear rejection from Rogers. This is the unconditional positive regard. This is the concept the author is attempting to get across to business executives. Create an atmosphere where employees feel free to express their ideas without fear of rejection. The idea may not be something that could be used, but if they feel their ideas are valued and will not be laughed at, it will increase their creative input. Rogers was also noted for not giving advice, rather, he would reflect back to the person what they said, let them think about it and come to their own conclusion.
The author also mentions Theory Z in the book, which is a Japanese style of managment. While he praises this management style, what he fails to mention or get across is the cultural difference. Japan is a collectivist culture whereas America is an individualistic culture. For the collectivist, it is a group effort and if one individual succeeds it is the whole group who is recognized.For the individualist, it is an individual effort and if the individual succeeds, the individual is recognized. Considering the cultural differences, would it be possible to successfully implement this management style within an individualistic culture.
Simply put, what it all comes down to is how well does one get along with others? To me, the book is filled with old concepts but repackaged and sold in a different way. Perhaps all we really needed to know we learned in kindergarten?

Succession: Are You Ready (Memo to the Ceo) ReviewDr. Marshall Goldsmith is very clear that this book is less about the dry, logical, technical, or strategic issues of CEO succession and more about how to navigate the behavioral and emotional realities involved in successfully changing the guard at the top job. His central question for the CEO or top leader in any organization is: Are YOU ready?
To help you answer that question, he focuses like a laser on what may easily be the most challenging aspect of the process: the HUMAN side of leadership succession. While readily admitting that there are several books that can deal with the other technical issues, he forges ahead with powerful metaphors and stories that reveal the extreme importance of correctly handling the BEHAVIORAL challenges in leadership succession. How do you get yourself emotionally ready for moving on? How do you identify the right leaders to pass the baton to? How do you coach those leaders, and provide them with the best and most empowering tools for changing behavior? Ultimately, how do you "pass the baton?"
All these questions and more are handled in a way that reveals the unique insight Dr. Goldsmith possesses regarding the leadership challenges at the very top ... this time, not from the point of view of trying to BECOME the leader, but from the point of view of trying to replace yourself if YOU are the current, successful leader.
I love the analogy of Spock (the logical vulcan), which he uses to represent what this book is NOT about. (Dry, logical, statistical analysis). Perhaps even more, I love the analogy of PASSING THE BATON, which paints a truly powerful picture of what Succession is all about. Just as the lead runner has to carefully slow down without stopping, the second runner must also speed up and stretch out a hand to successfully receive the baton. It is this subtle dance - this carefully orchestrated coaching process - that Dr. Goldsmith uses as a central metaphor to kick off his book.
Like other previous books from Dr. Goldsmith, this is clearly a masterpiece. But beware, for this book will ask you to look deep within yourself with strong introspection if you are the CEO or Leader at the top. I liked this book. I'm glad I purchased it. There really are not that many books available at present on "the business" of coaching. The other one I have, that I'm about to review, is Four Steps to Building a Profitable Coaching Practice (ISBN: 0595296602) which was written in 2003.
I'd say the instant book does a good job of describing the coaching field outside of the sports realm. It talks about whether many of its participants make a reasonable living (they don't), and it talks about the various fields or backgrounds coaches come from (therapy practitioners and consultants). It tries to be helpful in explaining how to be a successful coach from both a coaching perspective and from a business perspective. There are 17 chapters included:

2. The Differences Among Coaching, Therapy, and Consulting
3. Becoming a Great Coach
4. Four Questions to Your Perfect Fit
5. From Specialty to Niche
6. Attracting Ideal Clients
7. The Coach as Entrepreneur
8. Business and Your Emotional Intelligence
9. Why Good Coaches Go Broke
10. Staying Safe and Legal
11. Executive and Leadership Coaching
12. Business Coaching
13. Skills Coaching
14. Career Coaching
15. Life Coaching
16. Wellness Coaching
17. Creativity, Relationship, and Spiritual Coaching
My favorite chapters were 2, 5, 12, and 13. I am in the process of putting together a business plan for an online coaching business that will compete directly with many law firms, accounting firms, and fiduciary departments in banks. As a result, Chapter 2 was of particular interest to me because it compared coaching to counseling (legal counseling). Coaching that crosses the line into legal counseling can be construed as the unauthorized practice of law which is regulated on a state by state basis. I can't say that I thought the book did a particularly good job of explaining the difference, but it was better than most articles on the subject I have read.
The book explains that only about 10% of professional coaches gross six figures in a given year. That is not a very good statistic. But I suspect the success rate is so low because most coaches are not very knowledgeable about starting and running a business so it is profitable. The authors in this book attempt to explain how the 90% could make more money by including chapters 5, 6, 7, and 9. And I thought these four chapters had some good content. But I think the reader would have benefited more if the book had instead covered in detail the importance of having a sound written business plan, and how to go about writing a sound business plan. The book did not do this. At least I didn't see it.
If you are looking for a book to tell you how to be successful as a professional coach, then I don't think this book is for you. However, if you are looking for a book that will cover many of the issues you need to consider if you want to have your own coaching business, then you'll get a lot from this book. 4 stars!The Business and Practice of Coaching: Finding Your Niche, Making Money, and Attracting Ideal Clients Overview

blend of psychology, business smarts, and good old fashion common
sense not only makes for a wonderful read but also opens up a whole
new dimension to psychology and the study of human behavior, far
beyond the traditional "couch therapy".
The argument that people are intrinsically driven by their need to be
productive, creative, self expressing and free, as opposed to just
being motivated by money, profit, and the pleasures they afford, is
amazingly powerful, both in its broad practical application as well as
in its philosophical and spiritual insight.
As someone looking to begin studying psychology its an idea i hope to
follow closely.

Toxic Emotions at Work: How Compassionate Managers Handle Pain and Conflict ReviewI picked up this book because I am familiar with the author from days when I, then firmly planted in the academic world, assigned his articles to graduate students learning to do research. I knew his academic credentials are impeccable and I was prepared to trust what he wrote. And that, I think, accounts for the success of Toxic Emotions.
Toxic Emotions covers ground that has been worked before. Workplace pain has been discussed by self-help authors ("working wounded") and academics who have studied burnout and stress. Frost's remedies also remain conventional: get exercise, stay detached, be positive, find space outside work.
The willingness of executives to explore feelings is no longer new either. See Marsha Sinetar's The Mentor's Spirit and Mark Albion's Making a Life, Making a Living. And I once heard a speaker insist that therapy was no longer a taboo topic. "Everybody either has been in therapy or has a family member in therapy," he said.
The book's contribution comes from integrating these topics and putting them together and offering a research rather than a self-help context. The "toxin" medical metaphor offers a creative context to explore workplace pain and make the topic more accessible to those skeptical of new age "woo-woo."
Toxic Emotions seems directed entirely to managers and focuses on what managers can and "should" do --
and that's both the strength and limitation of the book. Employees are depicted as passive victims who need management intervention to survive.
Unfortunately, most people aren't as lucky as the clerk who was "rescued" from a toxic boss. They need to learn to protect themselves and take charge of their own lives.

And some very fine managers will never be able to function effectively as healers. I was surprised to see no reference to outside resources, such as coaches or consultants. I can understand the author's suspicion of the coaching industry (coaching schools tend to be atheoretical, to say the least) but carefully-selected coaches and consultants can often be less costly and more effective than managers whose gifts lie elsewhere. And, while confiding in a manager may bring short-term emotional relief, someday those confidences may backfire. Hiring a coach seems cheap if the only alternative is to risk your career by being too open.
Consultants can also help managers and employees implement Frost's suggestions. For example, they can teach employees to develop positive attitudes and create more balance in their lives. Saying "Just get a grip!" works well with some people but others remain clueless -- and some, temperamentally, cannot just shed their frustrations the way they shake water out of an umbrella. They need to learn to compensate or find a new workplace -- both time-consuming options that call for one-on-one learning experiences.
We also need to consider the bigger picture. All organizations may contain the potential for developing toxins. Even Southwest Airlines has been sued by an employee who felt victimized by an overzealous prank. And some employees are more susceptible to toxicity, just as some sneeze more during allergy season.
I suspect a large amount of workplace pain comes from feeling trapped, a source not mentioned here . We need not just empathetic managers but an infrastructure to support alternatives to corporate employment.
The absence of cultural support and societal infrastructure to support self-employment, discussed by Pink (Free Agent Nation) and Bridges (JobShift), accounts for a large part of workplace pain.

There's a bit of irony in the book's opening anecdote. The author learns he has cancer -- from a call his oncologist makes on a Friday night!
Frost was set up for a weekend of helpless worry. Couldn't the call wait till Monday morning, when he could at least go into action right away or at least get an emergency appointment with a therapist? A reminder that toxic systems exist in every sector -- so taken for granted that the author doesn't even comment.Toxic Emotions at Work: How Compassionate Managers Handle Pain and Conflict Overview
