The Leadership Challenge, 4th Edition ReviewI've read a large number of books on leadership and management over the years. The Kouzes and Posner "The Leadership Challenge" does a good job of providing an easy to read overview which helps leaders in all levels of an organization learn and grow. It's important to note that this is not meant to be a "solutions for specific situations" handbook. Rather, it provides that core level of understanding to give you a foundation, so that as you progress and pick up other "how to" books you have that base support beneath you to keep you grounded in a healthy, productive direction.
There are many first person stories in here to illustrate their points. They are presented with a variety of individuals from different backgrounds and management levels. This is great - it means no matter where the reader is in their career, they can relate directly to at least some of the stories. Sometimes books are tempted to only interview CEOs of gigantic companies, which might be cool for status reasons, but it does little to help the majority of their readers with their actual issues. The Leadership Challenge makes the stories accessible to all.
The key practices laid out in this book are:
* model the way
* inspire a shared vision
* challenge the process
* enable others to act
* encourage the heart
If you sit down with a hefty challenge that leadership has faced in your company, and then compare the progress of the challenge against these five practices, you can see very powerful correlations between what went well and poorly and these practices. There are not just touchy-feely "nice to have" ideas. It is clearly demonstrable that working to build a common purpose with the team, celebrating the small victories as you move along a project, building a climate of trust between managers and employees, and recognizing employees when they do an outstanding job are critical to the short term and long term success of an organization. They can often spell the difference between success and failure on a project.
Well recommended not only for managers and leaders but also for any employee who wants to find more satisfaction in their job. There are many situations where someone who is not "technically" a leader still provides leadership and mentoring activities to his or her coworkers. This book can help anyone succeed and become more enthusiastic about their work and life.

Twice. In a row.
Stayed up until 6 a.m. Sunday morning.
I read it first just to enjoy it. Then I dove in again, studied, took notes.
Mr. Dauten's philosophy is affecting every aspect of my life, and I find myself re-examing all the "givens", because they're not the same after reading this book. Its like down-loading new software for ones entire life. This book isn't only for bosses -- its for anyone who works, anyone who has a relationship with another human being.
So many of my questions have been answered...questions I've had for years. I never understood several of my former employers actions...couldn't figure out what went wrong. Well, his book clears up the confusion, and I believe for the first time that someone understands. Dale Dauten understands because he's been there.
Something wonderous happened after reading and letting Mr. Dauten's book soak in. With the lifting of the fog of bewilderment and heartache, a beautiful sense of well-being has settled in...I simply bask in it.The Gifted Boss : How to Find, Create and Keep Great Employees Overview

Outstanding: 47 Ways to Make Your Organization Exceptional ReviewI don't go to work to be part of a losing team, to make policies and procedures that confound progress and productivity. I don't want to sit around and watch our country get deeper in debt, yoked to the burdens of irresponsible lawmakers.
I am not striking out "on my own" to start a consulting firm that does not succeed. I don't lead my family, so we can be average, just get by, merely survive.
In each of these endeavors, I want to excel, to be outstanding, to win. What does it mean to "win"? I think a leader's vision is the answer to that question. Vision is what gives us hope each day, the motivation to work hard, because I have a mental image of the outcome, whether that is at the end of the day, week, year, or lifetime. I've read John's other two books, QBQ and Flipping the Switch, and now this one. In all three, he writes with concise clarity. By that, I mean that he explains and illustrates each principal in just a few short pages.
This is the essence of Multiplying Leadership with atoms--small, fundamental principles that exist independently, building blocks. In this case, they are building blocks of organizational excellence. I didn't need to read the whole book to walk away with one actionable idea. In fact, I can absorb a whole chapter that stands alone, an introduction to an idea that has endless possibilities for application that I can easily imagine, in the time it takes to read four pages.
Who should read it? Anyone who feels they are accountable, in some degree, for the excellence of their organization or team or family or relationship.
What is it about? 47 concepts you can implement today...that take a lifetime to master--ideas to help you accept responsibility for and achieve an exceptional organizational culture.
When? It doesn't matter where you are in your journey of leadership or what level your at in the company org chart--don't wait until you are in a position of leadership. Read it now--you can finish in one weekend.

Lies About Learning: Leading Executives Separate Truth from Fiction In a $100 Billion Industry ReviewOne of my friends, a client and former colleague, Larry Israelite, has written a book that I wish I had written. Lies About Learning: Leading Executives Separate Truth from Fiction In a $100 Billion Industry exposes many of the lies - "conventional wisdom, self-serving rumors, unfounded insinuations" - that learning professionals and executives must interpret from vendors, industry pundits, training conference presentations, and learning marketers as they try to make basic decisions about the strategies and tactics of corporate learning.
Lies About Learning features 11 chapters written by experts in the field of training and consulting. Chapter titles include:
*Lies about Chief Learning Officers (by Len Sherman)
*Lies about Learners (by Murry Christensen)
*Lies about the Design of Learning (by Melinda Jackson)
*Lies about Consultants and Vendors (by Charlene Zeiberg
*Lies about E-Learning (by Elliott Masie)
If you're a veteran of the chapter topic, you'll recognize the half-truths, gambits, falsehoods, pronouncements, misleading proclamations, and lies and will have a good laugh. If you're new to training, training management, e-learning technology, or working with training vendors (like my company, Entelechy!), the chapters will provide you with honest, frank insights that could prove valuable.
Setting the tone early, Larry writes in the preface, "The road we in the learning profession travel is littered with expensive failed experiments, unfulfilled promises, unachieved goals, and frustrating disappointments."
While this sounds like a rather pessimistic view of the training world (and Larry himself would classify himself as a cynic), I believe that the book and the opinions of its contributors begin to chisel away at the mountain of hype and exaggeration that surround corporate learning. Some of this comes from my previous life as a training consumer - Sales Training Manager for a large Fortune 100 company. Before starting my company, I - like Larry and many of you - was on the receiving end of the promises of training vendors whose products and services "virtually guaranteed" to solve world hunger, not to mention [fill in your performance issue: increase sales, reduce turnover, improve customer satisfaction, etc.]. Since starting my training company, Entelechy, 13 years ago, I've competed with other training vendors - and the sometimes unbelievable promises they make to clients.
Larry is kind. He states:
"Although I don't think that most people deliberately attempt to deceive, I think there is rampant over-optimism about the new products, tools, and technologies that we hear about every single day. When something works in one situation, learning professionals desperately want to believe it will work in all situations. When a success is achieved with one population, success is expected with all populations. When a new product possesses technical capabilities that could lead to a desirable result, trainers accept without evidence that the result will be achieved. And, in all of these cases, it is too easy to commit resources, promise results, and in other ways put personal and organizational credibility on the line."
I might not have been so kind. My company has been called in to repair the damage caused by training companies who over-promise and under-deliver. And we all pay the price; as an industry, a corporate function, as an individual within the training profession, every time one of us "lies," we all lose credibility.
Larry asks, "Why do learning professionals do this?" and answers his own question:
"Everyone is on a quest for the holy grail of learning - the one product, process, program, or promise that will allow them to dramatically improve the quantity, quality, and impact of learning in their respective organizations and to do this faster and cheaper than ever before. Because of this intense desire, learning professionals are willing to believe almost anything; they willingly, even enthusiastically, fall victim to some or all of the lies about learning."
Larry and I used to work for Digital Equipment Corporation eons ago. It was there that I learned some of the truths of training - truths about learners, about trainers, about evaluation, about job performance, about technology. I vowed that, if I ever started a training company myself, I would build the company on the following truths and principles:
*Generic training produces generic results. While off-the-shelf training may be useful for those individuals motivated to translate the skills and techniques into skills and techniques that work for THEM in THEIR jobs, only training that has been customized can truly achieve effective, sustainable performance changes for the typical corporate trainee.
*There are core skills to most jobs; deviating from these fundamentals produces the bulk of performance issues. Sales is sales, customer service is customer service, management is management, training is training.
While every single client has insisted that their problem is unique, they are only partially correct: the SKILLS required to (for example) position a product are quite universal; the TECHNIQUES for positioning Company ABC's TopLine Widget to CFOs in the financial services industry IS unique.
And it's this level of training customization that is required for many people to recognize the skill and internalize it through practice and feedback. Most people have - or are aware of - the general skills required to perform their work. What they're often missing is the direct application of the skill to THIS particular customer or in THIS unique situation.
*Effective training is 90% needs assessment and design. Truly understanding the business goals, the performance required to achieve the business goals, and the learning activities that will cement those skills and techniques requires expertise and effort. There are few shortcuts on the road to effective training.
*Effective training is 90% follow-up. The fact is that many of the skills and much of the knowledge addressed in training could be handled by the trainee's manager or supervisor. And the reality is that much of what is learned in a training class is unlearned on the job when there is no follow-up or reinforcement by the manager. Effective training works when the trainee's superiors are the key reinforcers of learning.
While I don't receive anything from plugging Larry's book (the profits of Lies About Learning go to a charity), I DO have a less-than-altruistic reason for encouraging you to read the book: you will understand why I started Entelechy 14 years ago and the philosophy that underscores how we continue to approach training and performance to this day.

The G Quotient: Why Gay Executives are Excelling as Leaders... And What Every Manager Needs to Know (J-B US non-Franchise Leadership) ReviewWhen I first saw this title on HBR's recommended reading list I thought it was going to be a "gay good," "straight bad" manifesto disguised as a business book. But since I'm gay myself I nonetheless found myself compelled to read it even against my better judgement. Now I know why HBR recommended it.
Snyder delves way beyond gay issues and presents a business leadership book with more weight to it than most. I found myself shaking my head in ackowledgement many times throughout this book as well as having light bulbs turned on. Snyder's research led him to connect severaltrends that have led up to the leadership crisis in this country and that effects everyone with a job.
"The G Quotient" does for business leadership what "The Tipping Point" did for understanding how we are effected by change. My fear is that straight types will assume like I did this is a "gay good," straight bad" book and pass it by. It's anything but. This book deserves to be read by a wide audience and if it is, it will be a tipping point of its own in terms of establishing a new type of business leadership. The Executive Guide to High-Impact Talent Management: Powerful Tools for Leveraging a Changing Workforce ReviewI read a quote by Bill Gates many years ago that would have been a fitting tribute for this book. When asked what gave him the most pleasure in his role as Microsoft CEO, Mr. Gates responded, "Hiring good people." The term of "talent management" might be a new millennium way to describe what used to be called, "hiring and managing the best." The concept, regardless of how it is named, remains an integral managerial function.
Focused Presentation
Two early quotes by co-authors David DeLong and Steven Trautman set the tone for this extremely detailed, comprehensive and informative book:
"But with massive changes coming in workforce demographics, the number of candidates in the age bracket that normally fills leadership roles will drop 30 percent by 2015, according to recent research."
"Four generations with distinctly different orientations to work, technology, communication, and learning are leading to increased conflict in the workplace."
Detailed Introduction, Precise Notes Section and Unique Appendix
The introduction was an excellent preview with chapter-by-chapter summaries and the objectives of the book. I liked this format and wish that more books would follow its example. This overview provides a concise yet detailed summary. The neatly organized notes section at the end of the book provides precisely referenced sources for every chapter. The appendix has a "Checklist for the Effective Manager." This feature is a comprehensive series of questions directly associated with the book's content. I liked that the co-authors provided chapter references which will make this section a useful reference source.
Crisp Informative Format
There are 10 chapters with approximately 25 pages of content per chapter. The co-author's writing style is targeted for senior executives; however, readers from diverse backgrounds will also benefit. The authors employ generous use of bold-faced headings and bullets. This feature assisted with readability and to drive home key points. Another feature that I liked was gray highlighted areas called "For Talent Management and HR Business Partners" sprinkled throughout the book. The book's index was another example of the co-author's attention to detail for busy executives. Many entries are organized as phrases, and page numbers followed by an "f" or a "t" refer to figures or tables.
Knowledge Silo Matrix
The co-authors have developed an innovative tool called the Knowledge Silo Matrix (KSM). This is an intriguing graphical representation of specific knowledge domains called "silos." Actually, it is the only graphical chart displayed in the entire book.
Real-World Examples
The co-authors used many talent management scenarios from well-known companies. For example, Baker & McKenzie, Cisco, GE, New York Life and Pfizer. They also provided many other useful examples but in a more anonymous style. These mini-studies provide industry-specific expertise in a variety of sectors. You will likely find one from your own specialty area.
Regardless of which side of the hiring table equation you reside, this book will become a valuable, common-sense tool for preparation and future reference.
